On September 24, 2023, the Great Place To Work® Institute Japan released its rankings for "Best Workplaces for Seniors" in Japan for 2026. The survey covered a total of 719 companies and highlighted critical insights about workplace satisfaction and perceptions among senior employees, defined as those aged 55 and over.

Key Findings


The data analysis revealed that senior employees feel the highest level of contribution among all age groups at 72.9%. However, their sense of workplace satisfaction is the lowest, significantly trailing behind younger employees by 16.7 percentage points. The contradiction between high perceptions of contribution and low satisfaction indicates a gap that needs addressing. Almost 25% of senior employees who feel they contribute to their company do not believe it is a great place to work.

The 2026 ranking categorized companies by size, with the following organizations leading their respective segments:
  • - Large Companies (1000+ Employees): Cisco, Discos, and HP Japan took the top three positions.
  • - Medium Companies (100-999 Employees): Prometheus, Intage Healthcare, and Pure Storage led the pack.
  • - Small Companies (25-99 Employees): Schick Japan, Hakuo Gakuen, and Lumen Technologies were recognized as the best.

This year’s top rankings recognized Cisco for its first win, while Prologis made a notable leap from fifth last year to first in the medium segment. Schick Japan was celebrated for securing its second consecutive top spot.

1. Cisco (Large Companies): Senior employees praised Cisco for high satisfaction with compensation, an enjoyable work environment, and robust benefits. Their culture emphasizes fair treatment, making it an excellent environment for seniors.
2. Prologis (Medium Companies): Senior feedback indicated high rankings in work-life balance support, professional growth opportunities, and a secure working environment, all contributing to enhanced workplace satisfaction.
3. Schick Japan (Small Companies): High ratings were given for compensation fairness, a safe working environment, and supportive work-life balance, ensuring stable engagement from senior employees.

The Discrepancy in Satisfaction


Despite high contribution feelings, the analysis shows seniors are considerably less likely to rate their companies favorably compared to younger employees. For instance, while 78.2% of employees under 25 consider their workplaces to be great, only 61.5% of those aged 55+ express the same view. This gap suggests that, while the older demographics appreciate their impact, they do not feel their contributions translate into a fulfilling work environment.

Future Implications


Yoko Arakawa, CEO of Great Place To Work® Institute Japan, remarked on the importance of creating workplaces where seniors can thrive amid Japan's aging population and labor shortages. There is a pressing need to bridge this gap by offering roles that leverage seniors’ extensive experience and capabilities while ensuring fair evaluations that are not solely based on promotion opportunities.

The challenge lies in combatting the prevalent sentiment of role loss among seniors, often attributed to limited advancement opportunities, which starkly contrasts with the long-term employment culture in Japan. For organizations that fail to address these challenges, the contrast between younger and older employees’ perceptions creates a barrier to cultivating an inclusive culture.
