Workforce Challenges and Employer Growth Strategies Amid Rising Turnover Rates
In today's rapidly evolving workplace, organizations encounter significant challenges while striving for growth. According to the latest report by Gallagher, titled the 2026 US Workforce Trends Report – Talent Benchmarks, the landscape is marked by high turnover rates, workforce capacity constraints, and the increasing influence of artificial intelligence (AI) on business operations. This comprehensive report surveyed over 3,700 employers across the United States, highlighting critical trends impacting employee engagement and organizational effectiveness.
One of the most alarming revelations from the report is the retention crisis. Nearly 63% of employers reported annual turnover rates exceeding 10% in 2025, indicating that keeping talent is a pressing business issue, rather than merely a human resources concern. Furthermore, as companies anticipate revenue growth in the coming years—61% of employers expect this by 2027—only half expect an increase in their workforce headcount. This discrepancy underscores significant pressures on workforce capacity, which could jeopardize organizational stability and growth.
To combat these challenges, many organizations are turning to employee engagement surveys. Over half (57%) of employers have conducted such surveys since 2024. However, the transition from gathering feedback to implementing actionable changes remains a struggle. The challenge lies not only in understanding employee needs but also in translating that data into effective strategies that enhance retention and engagement.
Moreover, the increasing role of AI in human resources raises further questions. The report indicates that 73% of employers plan to expand their use of AI by 2028. Nevertheless, with this adoption, concerns around trust and transparency persist, as approximately 29% of employers cite fears that AI may erode employee trust—a critical element in maintaining an engaged and effective workforce.
John Tournet, the US CEO of Gallagher’s Benefits & HR Consulting Division, emphasized the precarious balancing act that many organizations are currently managing: pursuing aggressive growth targets while addressing cost pressures and retention challenges. He argues that businesses that will thrive are those that focus on establishing strong management practices, creating reasonable workloads, and ensuring employees understand how their roles contribute to the company's objectives.
As AI continues to permeate everyday business operations, organizations must realize that technology on its own is not a panacea. Effective communication, sound governance, and practical support for both employees and managers are essential for successful AI integration. About 71% of employers have either fully rolled out AI tools or are using them in certain areas of their operations, but mere implementation will not suffice.
Furthermore, the report reveals that performance management remains crucial. Retention efforts ranked as a primary HR priority for 57% of employers and an operational priority for 39%, demonstrating a growing recognition of how turnover can impact business outcomes significantly. Manager effectiveness, characterized by clear goal-setting and transparent communication, is also a strong driver of employee engagement—all of which are critical for reducing turnover.
Among organizations using AI, nearly three-quarters measure return on investment (ROI). However, many anticipate it will take an average of 28 months for the returns from AI investments to surpass implementation costs. Data privacy and security are at the forefront of AI concerns, with 72% of employers citing these issues, yet only 45% have conducted ethical impact assessments related to AI use. This discrepancy may reflect the complexities surrounding AI implementation and the pressing need to navigate its challenges effectively.
In summary, while employers pursue growth in a climate of significant workforce pressures, the insights generated from Gallagher's report reveal the multifaceted hurdles facing today's organizations. Moving forward, companies will need to prioritize employee-centric strategies, effective leadership, and ethical considerations in AI deployment to foster a resilient and engaged workforce capable of adapting to ongoing changes in the work environment.
