Exploring the Role of Labor Unions in Career Support in the Era of Human Capital Management

Exploring the Role of Labor Unions in Career Support

In recent years, the concept of human capital management has increasingly come to the forefront in business discussions, driving companies to invest in the career development of their employees. In this context, labor unions, traditionally known for their collective bargaining efforts, are beginning to be recognized for their potential role in supporting individual career development. The research conducted by j.union Co., Ltd. in collaboration with Keiko Hara, a professor at Saitama Gakuen University and a visiting researcher at the Center for Psychological Support for Workers at Tsukuba University, sheds light on this emerging opportunity for labor unions.

The Emerging Need for Career Support

The changing landscape of work has brought forth various challenges, including those related to career transitions, personal life balance, and future anxieties. While many companies offer career support services, employees often feel uncomfortable sharing their genuine concerns due to the close association with performance evaluations and relationships with supervisors. This is where labor unions can step in as trusted entities that can provide a safe space for dialogue and support.

The study corroborates this potential, revealing that labor unions could not only assist in career formation but also enhance the relationship between the union and its members by effectively understanding organizational challenges.

Research Insights on Labor Union Career Support

To understand the value of labor union-led career support, 17 individuals including union officers, initiative planners, and licensed career consultants were interviewed. The study highlighted several key insights:

1. Empowering Respondents

A significant focus of these interviews revealed that the support provided is not about giving direct answers, but rather fostering an environment where members can articulate their thoughts and feelings constructively.

2. Holistic Life Perspective

The discussions during career consultations also encompassed broader life concerns, transcending beyond mere job-related issues to include family and future aspirations.

3. An Open Environment for Dialogue

The impartial role of union representatives aids in creating an atmosphere conducive to open and honest discussions, distancing personal evaluation hurdles that might cloud such interactions.

Furthermore, the research indicates that through effective career support, unions can identify various concerns faced by workers, such as anxiety over career development and issues regarding workplace environments. Collecting these insights can enable unions to address systemic organizational challenges through discussions and proposals for improvements.

Experiences from Union Members

Recent surveys conducted on the use of the online career consultation service 'Neubora' revealed significant benefits perceived by union members. In a sample of 235 respondents, half of them reported that they became better at organizing their emotions and thoughts post-consultation. Other notable outcomes included gaining clarity on personal issues (38.7%) and developing a more objective view of themselves (32.8%).

The satisfaction levels from the consultations were notably high, with over 93% of respondents expressing that they were either satisfied or somewhat satisfied. This suggests that the primary role of career support is not just about providing advice but about offering a platform for self-exploration and problem-solving.

Addressing Challenges in Labor Union Career Support

Despite these positive developments, the research also pointed to challenges faced by labor unions in implementing effective career support initiatives. Concerns were raised about the difficulty in embedding these practices within the organization's culture, leading to increased dependence on individual experiences or skills of volunteer officers for providing guidance.

Launch of Practical Training Programs

Recognizing the need for enhanced skills among union leaders, j.union Co., Ltd. will be launching a practical training program titled "Career Support Practical Course for Union Officers - Neubora School" in October 2026. This program is designed specifically for union officers who wish to incorporate career autonomy support into their organizational activities effectively.

The curriculum will include role-playing and case studies aimed at helping union leaders hone their career support skills in relatable scenarios, equipping them to offer better assistance to their members in their career development journeys.

Conclusion

The collaboration between j.union and academic researchers marks a significant step in establishing labor unions as essential players in career support. By fostering an environment of collaboration, understanding, and trust, unions can play a pivotal role in shaping the future of work and enhancing the career journeys of their members. As workers' needs evolve, so too must the approaches of labor unions to address these challenges head-on.
