Insights on New Graduate Recruitment Trends for 2027-2028

The UNIVCOOP Career Navi office has released the results of a survey focused on new graduate recruitment for the 2027-2028 academic years. Conducted by Campus Support, based in Shinjuku, Tokyo, this survey involved responses from 403 companies that are actively engaged in hiring new graduates. The key objective of this survey was to understand recruitment practices better and to enhance services provided to students and educational institutions.

Key Topics Analyzed

1. Status of Recruitment Activities for Graduates of 2027
- Timing of selection processes, as well as job offers and informal offers.

2. Status of PR Activities for Graduates of 2028
- Timing of recruitment activities, changes in expected hiring numbers and recruitment budgets, desired target groups for recruitment, and changes in expected hiring by job category.

Recruitment Activities for Graduates of 2027

Timing of Selection Processes
The majority of recruitment selection activities for the graduating class of 2027 started in October, with more than half of the companies initiating their selection processes by December. Large companies, especially those with over 1,000 employees, began their selection processes significantly earlier. By January, over 70% were engaged in hiring activities, which rose to over 80% by February. This trend indicates a norm of early selection for large and mid-sized enterprises. Conversely, companies with fewer than 300 employees had approximately a 10-point lag compared to larger firms until March, when hiring efforts universally intensified.

Job Offers and Informal Offers
December emerged as the most common month for making job offers, with over 50% of companies issuing offers by February and reaching 70% by March. The speed of action was again prominent among companies with more than 1,000 employees, with 53% extending offers in January and 64% by February. Notably, there was a significant gap of about 20 points in offer timing when comparing large firms with those having 300 employees or fewer.

Changes in Expected Hiring Numbers and Budgets
About 70% of the companies reported no change in their expected hiring numbers. While some large firms signal possible reductions in hiring scales, the percentage of those indicating a reduction is only 6%. Less than 20% of respondents stated they plan to increase their budgets for hiring—higher by 10 points compared to those intending to raise their hiring numbers. Rising recruitment costs and diverse hiring methods are influencing trends, with a prevalent focus on ensuring that hiring plans are fulfilled, emphasizing budget increases rather than expansions in hiring numbers.

Responses explaining the reasoning behind intended hiring reductions reveal that multiple factors impact revisions to new graduate hiring plans. The need for improving operational efficiency—such as utilizing AI—and reassessing business structures rank among the top reasons influencing hiring decisions.

Desired Target Groups for Recruitment
The most sought-after candidates for recruitment are in the engineering and technology fields, particularly electrical, electronic, mechanical, and information technology sectors. There is an evident competitive race amongst companies for securing talent in these specialized areas.

Changes by Job Category
When evaluating intended changes in hiring by job type, there is a notable intent to increase hiring in 'technology and research development' (37%) and 'sales' (27%). This reflects a strong demand for engineering talent, emphasizing the importance of securing skilled professionals in the market. On the flip side, there is reported intent to decrease hires in categories such as 'technology and research development' and 'administrative and management roles' (both at 18%), indicating a polarization in recruitment strategies based on industry conditions.
